Agilidade, conectividade, disciplina, alinhamento de decisões e transparência são as cinco dimensões que fazem uma organização digital ter sucesso, segundo um levantamento global realizado pela empresa de recursos humanos Korn Ferry. Para mapeá-las, foram analisadas 76 variáveis de 400 companhias de 14 países e as competências de 500 líderes. Segundo Peter Winkler, executivo que comanda a área digital da Korn Ferry, a prática dessas cinco dimensões são resultado de uma liderança que aprendeu a lidar com a ambiguidade e entendeu que os desafios “nunca serão resolvidos por completo”.
“É uma liderança digital que realmente sabe trabalhar de forma colaborativa com vários times e faz isso de maneira eficaz — entendendo como usar a tecnologia em seu trabalho e no gerenciamento das pessoas para obter o máximo de eficiência de suas equipes”, disse Winkler ao Valor, durante visita recente ao Brasil. São gestores que, segundo ele, trabalham de forma independente, com uma postura empreendedora e que gostam de ambientes “assimétricos” — onde não tem a atuação limitada por estruturas formais ou hierárquicas.
O maior desafio que essa liderança enfrenta atualmente é justamente atrair e reter os talentos digitais necessários. Winkler cita em sua apresentação um outro levantamento da Korn Ferry apontando que as companhias investiram US$ 1,2 trilhão em transformação digital em 2017, mas 84% dos executivos entrevistados disseram acreditar que não possuíam, dentro de casa, as pessoas com habilidades certas para entregar essa transformação.
“Na hora de atrair, a demanda que vemos dos nossos clientes é para contratação de talentos digitais do nível sênior a todos os outros da organização. Mas há também uma demanda forte por requalificar os líderes internos, conferindo-os com esse QI digital”, diz. Promover apenas o chamado “upskilling”, treinamento de novas habilidades, não basta. É preciso assegurar um ambiente onde os talentos se sintam motivados a permanecer em projetos no curto, médio e longo prazo.
Para Winkler, além de bons benefícios, salários e oportunidades, esse ambiente perpassa a criação de uma cultura com propósito, que forneça um senso de pertencimento. Na perspectiva local, Antônio Mendonça, sócio sênior da Korn Ferry no Brasil, diz que há duas características que pesam na retenção e atração de profissionais no país.
“Os grandes talentos por aqui, principalmente na área de tecnologia, movem-se como cardumes. Eles vão trabalhar onde acreditam que possam realizar grandes projetos. É comum ver um CTO que fez grandes coisas em uma empresa saindo e, logo em seguida, levando várias pessoas junto”, diz.
Esse primeiro fator liga-se ao segundo: fornecer um cenário de contínuo aprendizado. “Esses talentos vão perguntar: é aqui que posso usar a tecnologia mais recente em cloud computing? É onde terei acesso às melhores ferramentas disponíveis para análises avançadas de negócios? Eles querem saber se realmente terão condições de construir projetos”, afirma Antônio.
